'heartless' says to hollow out the word (remove centre letters).
'employing' means one lot of letters goes inside another.
'long weapon' becomes 'lance' (I've seen this before).
'guard' with its centre taken out is 'gd'.
'gd' going around 'lance' is 'GLANCED'.
